Building Competency Takes More Than Knowledge

Training is often treated as a transfer of information: teach employees what they need to know, give them resources, and expect improved performance. But knowledge alone doesn’t create competency.

At Advisory Education Partners (AEP℠), we believe competency develops through a progression:

Knowledge + Practice + Feedback + Application = Competency

Employees first need the right knowledge. Technical information, processes, procedures, and clear expectations create the foundation. But knowing what to do is only the beginning.

They also need opportunities to practice. Scenarios, exercises, repetition, and exposure to real situations help transform knowledge into usable skills. Practice allows employees to build confidence before being expected to perform independently.

Next comes feedback. Managers, supervisors, mentors, and coaches help employees recognize what they are doing well, where improvement is needed, and how to refine their approach. Effective feedback develops not only skills, but judgment.

Then employees need the opportunity to apply what they have learned—and this is where proper delegation becomes critical.

Delegation Plays an Important Role

Delegation shouldn’t simply be about moving tasks from a manager’s desk to an employee’s. Done well, it becomes a development tool. Leaders can gradually expand responsibility, clarify decision-making authority, and give employees opportunities to solve problems and own outcomes. As competency grows, so can the level of responsibility.

This also directly affects employee engagement. People are more likely to be engaged when they understand their role, see opportunities to grow, feel trusted to make decisions, and recognize how their work contributes to the success of the firm.

The result is a reinforcing cycle: development creates greater competency; competency enables better delegation; delegation creates greater ownership; and ownership can strengthen engagement.

For advisory firms, that can translate into fewer errors, greater capacity, stronger client experiences, more confident employees, and more advisor time for clients, prospects, and business development.

Knowledge builds potential. Development turns it into performance.
